Combat Ageism With Leadership and Marketing

When Madonna Tackles Ageism, Mark Bradbury discusses how cultural attitudes about age commonly shift as people enter their 50s. Sharing negative ageist comments (e.g. “old hag”) made about, of all people, the vibrant, successful 56-year-old performer, Madonna, he inquires as to whether ageism is the last acceptable prejudice. He suggests that our satisfaction in life correlates to our feelings about aging, which should serve as a clarion call to marketers to provide realistic, positive images of dignified aging which ensure that Boomers can more easily embrace all aspects of growing older.

For decades, I have spoken at length about, and coached clients regarding, the need for marketing products and services to serve the fast-expanding over-40 demographic. I even devote a chapter to the subject of over-40 business wisdom in my #1 Amazon Best Seller, The Ageless Way. Here are just a few *sneak peek* excerpts below.

Everyone from solopreneurs to large corporations needs to recognize that this market is essential to staying in business in the future, or even in the present. Especially important is that Ageless Women themselves are in a unique position to serve this market just as they are in this market to be served. In other words, Gray is the New Green!

As pioneering David Wolfe observed, “I believe companies are largely ignoring the largest and richest customer group in history for three reasons. First, stereotypical beliefs about older customers paint them as resistant to change, so why bother. Second, there is widespread uneasiness about how to market to older customers, so let’s spare ourselves the pain of failure. Third, people under 40, who are not in the same mental space as members of the new adult marketplace majority, dominate marketing processes. They relate most comfortably to customers of their own ages or younger.”

Yet, the economy, business, and the workplace are all undergoing glacial change from the status quo, despite a combination of massive upheavals and a constant media focus on the aging Boomer population. Throughout history, chaos and major shifts have always been accompanied by renewed attempts to hold on for dear life to the (false) security of How Things Have Always Been Done. There is an ongoing conflict between the stories of our past and the stories of our future, and the battlefield between them is inevitably our present story…

My message continues to be “Here’s how to stay in sync with the generation that keeps you in business.” I present to professional and corporate marketers, strategists and entrepreneurs (experienced and newbies) across many sectors. I attempt to wake up those who have the most to gain or lose in market share and reach if they close their eyes to the forty-plus market potential. While sharing my perspective on the truth about their future if they stay youth-focused, I cajole them by quoting popular lyrics like Fleetwood Mac’s “Yesterday’s Gone…Don’t Stop Thinking About Tomorrow.” I warn them that they best get on board fast because their ability to monetize going forward will be based on their willingness to serve this enormous force field of new Boomer demand in the workplace, the United States marketplace, and around the globe.
No matter your industry or field, those who recognize the new rules of the game will reap the benefits and gobble up market share. For starters the new rules are customer-centric, not product-centered, as has been the case for eons. At least until Millennials turn forty, youth no longer rules! But “Prime Time Women” do! Let’s get back to the here and now stats that should blow your socks off! Based on a briefing paper prepared by Oxford Economics for AARP it is estimated that “…a 106 million-plus market is expected to grow by over 30% in the next 20 years.” If you snooze, you lose. Any entrepreneur or service professional that ignores the enormous power of the Big Gray already on our threshold might as well kiss their business goodbye. To anyone not paying attention I must ask, are sure you want to leave money on the table by ignoring this forty-plus market?

If you are not already serving or planning to serve the forty-plus market, you are not only missing out financially—you are missing out on the chance to align what matters with an audience that is consciously choosing companies that are making a difference as well as a profit.

The aftermath of the Great Recession can seem like the worst possible time to focus your business on your values, but the opposite is true. Boomers are an indication of how your clients are changing. Living your values and focusing on what matters in your business is not only what you need, it’s what the world needs—and it’s what the world is willing to pay for.

Businesses that want to tap into this trend must shift their focus from value to values, from the bottom-line to the Triple Bottom Line: People, Planet, Profits…

A finding in a Nielsen study projects that by 2017 Baby Boomers will control seventy percent of the country’s disposable income. Whether or not you like Madonna’s style… or that of the millions of other active, engaged, energetic, successful performers over 50 (for starters: Michael Jordan, The Rolling Stones, The Beatles, Bruce Springsteen, Helen Mirren, Meryl Streep, George Clooney, Betty White, Denzel Washington, Hilary Clinton, Mitt Romney, Barack and Michelle Obama, Oprah, Nascar Driver Morgan Shepherd, or Yoga Teacher Tao Porchon-Lynch, 96…), there is no doubt that the new emerging story will be written by those marketers and product makers who recognize that it is worthwhile to get beyond the rampant malevolent ageism and misogyny in corporate marketing and product development decision-making.

BS in Business: Why Biological Blindspots Matter in Business

One of the most frequent questions I get asked is, “what do biological blind spots and bias have to do with business?” In other words, “why should I care if I’m subconsciously a bit biased like everyone else?”

The short answer is that without awareness of your blind spots, you could be undermining your performance as well as the performance of your colleagues. When people first think about implicit bias, most default to a discussion around skin color, but your biological blind spots go far beyond black and white (and all of the other skin variations we leave out of the discussion).

Your brain has a pre-programmed bias for race, gender, age, class, thinking style… you name it!  Whatever the bias, your brain has categorized it and made associations that “fit,” based upon an archaic formula that still primes you to crave fats and sugars despite the insane abundance in the modern environment.

Our stone-aged brain and the biases it subconsciously creates which drive our behaviors is, to put it mildly, out of touch.

The result is that your team suffers from these micro-level inter-company level competitions ultimately hurting your ability to compete where you want to – on the bigger market. The worst part is, your team (and you personally) won’t even recognize that you are doing it.

Aside from team efficacy, productivity and collaborative efforts, one of the biggest risks to business is homogeneity. While the ability to create a homogeneous product may be beneficial, a lack of diversity on the  team doing the creating can be hugely detrimental to the health and sustainability of a business.

I like to make an analogy to the stability of an environment based on biodiversity. If you as a company are established like Ireland in 1845 and only have a single crop, you’ve made yourself extraordinarily vulnerable to any blind spot, or disease, wiping you off the face of the map. To avoid mass starvation in your company, plant some other crops. New perspectives.

Obviously, diversity can produce an influx of new ideas and approaches to problems, but more interesting to me is that the mere presence of a diverse work team creates an air of discomfort. Our brains were programmed to be happy with our ingroups – people who looked, acted, behaved and were essentially carbon copies of us. When you put people together who don’t fit that mold, our brains get….well….nervous.

Uncomfortable.

Low level discomfort like this actually promotes better problem solving as tensions are discussed openly. A recent study demonstrates that homogeneous groups, are more confident in their decisions, even though they are more often wrong in their conclusions, while a diverse group’s members will feel less confident despite being more accurate in their conclusions.

Confirmation bias and squelching of new ideas in homogeneous groups produces a false “feel-good we are all in this together” perspective that can render disastrous outcomes.

FEELING GOOD IN BUSINESS IS OVERRATED.

Just like working out the muscles in our body, having those uncomfortable discussions that hurt our brains a bit is the only way we grow and the only we can can start to uncover our own BS.

Leveraging Multigenerational Leadership – Navigating the Graying Demographic in the Workplace and Marketplace

According to Steve Vernon in MoneyWatch June 2016, “The bottom line is that we’re living much longer than prior generations, but we can’t afford to keep adding years at the end of our lives when we’re fully retired and no longer working. Therefore, it only makes sense to work longer, but we’ll want to take steps to make these additional working years enjoyable and productive.”
Whether you are excited about the prospect of working until you are into your 80’s or 90’s or terrified, as leaders we all need to think about how the longevity economy will impact our workforce and our customers. As people live longer and work longer, their work habits and buying habits will change.

The intersection of people living and working longer, combined with the rapid acceleration of changes in how organizations conduct work, will lead us to a new Triple Bottom Line—people, planet, profits. s. But, only if organizations can overcome the immense challenges coming our way in the Longevity Economy- – representing an increase of the sum of economic activity of services and goods serving the 50+ demographic from $7.1 Trillion today to over $13.5 Trillion by 2032. Businesses that choose to leverage the largest pool of multigenerational skilled and knowledge workers to engage and capture the new ageless consumers as clients will beat the competition hands down. This big shift will foster creative processes to leverage the business acumen and skills of seasoned workers, along with the adaptability and tech finesse of younger workers will create a strategic advantage.

This more diverse workplace comes with great opportunities and significant challenges. Organizations will need to find ways to overcome the “generational gap” associated with the perception that older employees are “taking jobs” from younger employees and are not keeping current with technology, therefore less productive. Or from the mature employees point of view, the Millennials are “lazy” and don’t have work ethics of yesteryear. Here are some recommendations Karen suggests:

First, we need to communicate with each other about it. This seems obvious, but how often do the generations really talk about this situation with each other? It tends to get talked about through politicians and the media, rather than in collaborative, hands-on, deliberately multigenerational conversations.

These conversations are crucial not only to get our fears and perceptions out in the open, but also to clear up the misconceptions that can lead us all to make decisions based on incorrect information or assumptions.

Second, we need to explore alternative solutions together based on the probable future, not the past. Yes, social security was an effective solution to many problems that stemmed from the Great Depression, and it continues to be a necessary element in our economy, but pursuing ways to once again push millions of post-65/70 people out of the workforce is not going to work. Being 65/70 today is not even close to what it was in prior eras.

Third, we should look at generational partnerships, such as job sharing/mentorship arrangements that enable two people to be employed instead of one, enable training costs and salary to combine, stretching a company’s dollar and quickening the pace at which younger employees can gain the skills, knowledge, and some of the experience they need to be more valuable to that company and in the marketplace. These could work with a shifting percentage of time, starting with the mentor working 3/4 of the job, then gradually decreasing to 1/2, then 1/4, with an ultimate shift into mentoring another employee or into a consultant arrangement.

Fourth, we need to encourage people over 60 (in fact over 40) to remain employed by starting their own businesses as entrepreneurs or by creating new profit centers within their current companies and organizations. These could range from simple solopreneurs to larger operations that will both remove the competition for the same job between two generations, while it generates additional employment.

People, organizations, and governments need to focus on encouraging experienced professionals and executives, especially women, to start businesses with a strong focus on the Triple Bottom Line In this way, we can solve or at least ameliorate multiple societal problems simultaneously through the specific social missions of these companies as well as their effect on the job market, offering a way for all generations to make a living and a difference, and to secure their future and that of the world for generations to come. This means many leaders will need to expand their perspective about how jobs get accomplished and by whom.

Four Common Types of Difficult Employees And How To Deal With Them By Maureen Metcalf

One of the jobs of managers is to create an environment that promotes employee engagement and produces organizational results. Difficult employees adversely impact the team members who work with them. Managers need to find productive ways to address these difficulties or they risk negatively impacting the entire working team. According to a Gallup article published in December 2016, “Compared with disengaged teams, engaged teams show 24% to 59% less turnover, 10% higher customer ratings, 21% greater profitability, 17% higher productivity, 28% less shrinkage, 70% fewer safety incidents and 41% less absenteeism.” The research clearly suggests that managers who address these difficult employees will produce better organizational results than those who do not.

The following is a guest post written by Jackie Edwards, professional writer experienced in the HR side of finance and banking,. It’s the reality of being an employer that your team might not always be filled with employees who support your vision and work hard for you. At some point you’ll have to deal with a difficult personality in the workplace. As stated in the Journal of Business & Economics, difficult employees can become of the most challenging issues you face, according. Here are four common types of difficult employee that you’ll likely have to come across and tips on how to tackle them effectively.

Dark-Side Dan

This is the employee who’s always negative. When you bring up an exciting project, he’ll tell you why it won’t work. It can be frustrating to deal with someone who’s always raining on everyone’s parade while thinking his way is the only right one. But a good tip is to see him as offering constructive criticism. He might show you the worst-case scenarios of corporate decisions that could help you make the right choice.

But dealing with such a difficult personality can actually be quite straightforward. Hold a meeting with your team and give everyone a chance to talk about their skills and struggles, see what this difficult employee says and coax them for a reply. You want your team members to be vulnerable at times, as it makes for a supportive, cooperative team.

Power-Hungry Pam

This is the employee who wants your job. She’ll take on leadership roles, such as by trying to be seen as holding a position of power with her co-workers, or trying to derail your authority, such as by ignoring your instructions. The best way to deal with highly-ambitious employees is to give them lots of work to do so that they won’t have time to try to manage other workers. Therefore keeping the workplace peace intact.

Mr. Excuse

You asked your employee to have a task completed by the end of the day, but he had something important to do across town or he had to deal with a co-worker’s problem, or he was stuck with a faulty printer. He always has excuses for not doing work or not listening to your instructions. In a global survey of 10,000 adults, 42 per cent confessed to lying about how busy they were at work. Although you might be quick to label this worker lazy, there could be another reason for his annoying behavior. Perhaps they are disastisfied with work? The best thing to do is have an open conversation with him to try to understand where he’s coming from and how you can utilize his best qualities, while minimizing his future games.

The Toddler

The minute this employee doesn’t like something, she’ll lose her cool, make sarcastic comments, or get into fights with co-workers. She also doesn’t deal with constructive criticism, which makes dealing with her a nightmare. If she’s a talented worker you don’t want to lose, remind her that her great work will take her far, but she needs to tone down her defensiveness as managers need to be likeable in order to succeed. Having a real heart-to-heart with this employee will not only show her that you’re willing to support your team members, but it also highlights that you’re after her best interests, which will help her see the error of her ways.

Difficult employees are everywhere, and they might even be part of your team. The key is to know how to tackle them effectively so that you can make use of their skills and decrease workplace drama which negatively impacts everyone’s productivity.

Strengthening Thinking as a Mechanism to Building Resilience By Maureen Metcalf

This blog post is the companion to a VoiceAmerica interview with Mark Palmer and Belinda Gore, Building Resilience, A Key Foundation For Change aired August 22, 2017.

As the person who curates this blog, I try to balance sharing the work of our radio show guests and other thought leaders with my own opinions. This is one of the weeks where I am sharing my own opinion as it relates to current affairs and the need for resilience.

During the past week, the United States has seen the escalation of threats with North Korea about the use of nuclear weapons and civil unrest in Charlottesville, Virginia, associated with race and hate. Many of us are trying to find a balanced path to respond to what is happening on the global stage, national stage, local stage, and in our own personal lives. Who we are at our core can really shine through during times of challenge when we take care of ourselves first.

I realize this message is a bit counter to cultural beliefs. Most of us were cautioned against selfishness. We were taught to believe that it connotes self-centeredness, and that anything “selfish” is wrong. Yet, having a sense of self and knowing when and how to care for yourself is the antithesis of being selfish. If we don’t care for our-selves, there is no way that we can care for others. I think of the inflight announcements on planes: In the event of an emergency, please put your own oxygen mask before assisting others.” As leaders, we need to attend to our own resilience foundation so we can respond to our environment on a consistent basis in a manner that is consistent with our values.

Let’s do a small exercise, think about a time you pushed yourself to meet a deadline. It may have meant you didn’t get sufficient sleep. You may have been caffeine powered, or maybe augmented by your favorite sugar source (chocolate for me). Can you recall a time you did this and responded to someone more harshly than usual? Did you need to do damage control later? I have an example of one of these incidents early in my career. I wrote an apology note to my boss for harsh words delivered at 3 a.m. while trying to get a project completed and out the door. I left that company and was hired back two years later.

My new boss handed me my personnel file and my former boss had saved the note. That event lived on in my “file.” While I think it was more a source of banter, it was not my best professional moment.

We all have these moments of stress-related responses. The challenge for all of us, especially in an environment where civility seems to be in short supply in some circles, is to find our own path to sustain our own sense of balance so that we can be the source of civility when it is lacking in our environment. It is during these times that leadership is most critical.

1. Take care of your physical well-being. We know insufficient sleep and a poor diet take a toll on us. Do your best to draw boundaries that will allow you to recharge. I do walking meetings when possible so that I can get some physical activity and sunlight during the work day.

2. Manage your thinking. This one is critical. Research tells us five minutes of negative thinking causes six hours of negative physiological impact on our bodies. I am a strong proponent of mindfulness, just staying aware of what I am thinking and reframing so I can see the positive in challenging situations. I also do scenario planning in which I look at the worst case and plan accordingly; then I feel free to move back to the positive opportunities

I want to create in the world. I use the recordings of Gary Weber and Maryanna Klatt as a strong foundation for how I manage my thinking. I have a daily reflection practice that helps me regroup when life feels challenging.

3. Develop emotional intelligence and a sense of purpose. Emotional intelligence is grounded in our ability to manage our own emotions and respond appropriately to others. For me one of the biggest keys to managing my emotions is to build a routine that allows me to be aware of my emotions and the impact they are having on me. This was one of my weaknesses. I was happy to avoid feeling things and, yet, those feelings still impacted my behavior. When I was unaware of them, the impact could be a negative one (see the earlier reference of the need to apologize to my boss). If we can maintain awareness and metabolize emotions appropriately, we can return our focus to the activities of leading. I don’t mean find better ways to ignore them, I mean working through emotions in a healthy way. For people who will dismiss this as “touchy feely” – don’t discount the impact this skill can have on your ability to stay focused in a positive manner. The other part of this step is to have a sense of purpose that is bigger than yourself and take daily steps toward that purpose—most of them will be small but significant steps.

4. Build a strong support system. Having a network of caring relationships is invaluable. For some people, the network may be one or two. For others, relationships really do look like a web. There is no formula—what is important is that we have at least one honest and authentic relationship and an outlet to support us. Just knowing and feeling the support of others on the days when everything seems wrong is invaluable. Pets are also a great connection and really are a source of unconditional love.

I would like to close this post with a quote that I got by e-mail today from www.gratefulness.org. Part of my resilience practice is to have a regular “diet” of positive information in my life.

So, my invitation to everyone reading this is to do something today that supports your resilience. Doing good for others helps build our own sense of well-being and counterbalances the negativity that we all occasionally and circumstantially face.

HOW TO LEAD WITH A LITTLE HELP FROM YOUR EMOTIONS by Hemda Mizrahi and Pat Baxter

Pat Baxter, Ed.D., MS, CSA, author of “Cool Change: Turning Emotions Into Leadership Strengths,” joined me on “Turn the Page”  to discuss how emotions help us to be guided by our experiences, better manage relationships, and take productive action. Listen to our conversation about engaging the benefits, and minimizing the liabilities of expressing feelings at work.

The ability to regulate one’s emotions is an important marker of performing well in high-pressure situations. The more limber you are in responding to stress, the more access you’ll be granted to influence others.

Dr. Baxter expanded on our discussion after the show, by sharing additional tactics for constructively engaging emotions:

EMPATHY IS A CRITICAL SKILL IN BUILDING STRONGER RELATIONSHIPS.
Research shows that women are likely to have higher scores in certain Emotional Intelligence competencies (which can make them strong leaders!), especially empathy. Empathy is the ability to understand and relate to another’s feelings. Both empathy and emotional awareness are skills that can be learned. One of the most effective actions you can take to establish an empathetic relationship is to listen carefully and closely. When the person pauses or becomes quiet, repeat back what you heard (not word for word), using your own words to convey what you understood. Image Relationship Therapy, pioneered by Harville Hendrix, encourages the listener to then ask, “did I get it?” and “is there anything else?” This type of approach is foundational to coaching, counseling, and mediation given how supported, respected, and cared for the person speaking feels. It is a great strategy for deescalating a heated situation.

BEING EMOTIONALLY AWARE ENABLES YOU TO GET “UNSTUCK” IN YOUR EMOTIONS. Emotional awareness invites you to pinpoint the triggers and other factors that contribute to your emotions, and to be empowered by the insights that can liberate you from recurring traps. You also have the option to choose where you focus your attention. Instead of getting “stuck” feeling a certain way for days or longer, get unstuck by focusing on something you want to expand, like joy, peace, and confidence!

EMOTIONS ARE CONTAGIOUS.
Do you believe you can “catch” an emotion, as you would a cold? According to dictionary.com, “emotional contagion” is “the tendency to feel and express emotions similar to and influenced by those of others.” Recall a time when you were on a team or part of group that experienced a disappointment or a loss; how many of your fellow members felt the same way? Dr. Baxter suggests this tactic: Designate someone to help the group get unstuck by asking, “what good things have happened lately?” or “how can this situation help us?” This is precisely the tactic that research has shown distinguishes stress-resilient people from those who are prone to the adverse effects of stress (that is, those who view stress as helpful rather than “bad”).

KEEPING YOU ALIVE — AND FEELING ALIVE ARE THE GIFTS OF EMOTION.
Dr. Baxter advises, “Suppressing “bad” emotions, such as rage, fear, and sadness can function like a dam, and keep you from positives, like love and connection. Giving credence to your emotions can help to ensure your safety, health, and productivity.’
